The blind spot

Your trainers are the biggest variable in your retention rate. Most gyms have no idea how they are performing.

Let me be direct about this. In most gyms, trainer performance evaluation amounts to: does this person show up on time, do they seem to get along with members, is their schedule full. That is it. That is the whole performance management system. (I know, I know. It is not great.)

The problem is that the trainer who is quietly terrible at their job is usually not obviously terrible. They show up. They put in the hours. Their PT schedule might even be decently booked because they are good at selling their services. But their clients are not getting the results they expected, or they feel like the trainer does not really know their goals, or there is just a slight mismatch in communication style. And those clients quietly stop renewing their PT packages.

By the time you notice a trainer's PT client retention is low, it is a lagging indicator. The damage happened six weeks ago. The clients decided to stop months before they actually stopped. You had no early warning because there was no system to provide one.

The same dynamic applies to group class instructors. A great instructor builds a loyal following. Members rearrange their schedules to make that 7am class. A mediocre instructor leads to gradually declining attendance until the class is cut from the schedule. But without rating data, you often cannot distinguish “bad time slot” from “mediocre instructor” until attendance has already fallen significantly.

Spokk fixes this by building trainer and instructor ratings directly into the member feedback flow. Every post-visit feedback request includes the option to rate the specific person the member worked with. Over time, this creates a clear, longitudinal record of how each staff member is actually performing in the eyes of the people who matter most: your members.

Signs a trainer has a problem — with and without Spokk
Without a feedback system
PT packages not being renewed (lagging indicator, 1-3 months late)
Informal staff gossip or occasional member complaint (unreliable)
Manager observation of a few sessions (non-representative sample)
Low class attendance (could be schedule, not instructor)
With Spokk
Rating trend declining over 4-week window (real-time early warning)
Specific member comments pointing to the issue
Comparison to other trainers in the same facility
Data to use in a productive coaching conversation

Everything you need to run intelligent staff management in one view.

Average rating per staff member

Rolling star score calculated from all ratings received. Comparable across your whole team at a glance.

📈
Rating trend over time

Is a trainer improving, holding steady, or declining over the last 30, 60, and 90 days? Trend matters more than a single score.

📊
Total ratings volume

How many members have rated this person. A trainer with 50 ratings at 4.2 is a different signal than one with 5 ratings at 4.2.

The Google review connection

Your best trainers should be showing up in your Google reviews. Spokk makes that happen.

Think about what makes a gym Google review actually useful to someone shopping for a gym. Generic five-star reviews that say “great gym, good equipment” help a little. Reviews that say “Marcus has been my trainer for six months and he completely transformed my approach to strength training” are a different category of persuasive.

Trainer-specific reviews are social proof for both the gym and the individual. They tell the prospect: this gym has trainers good enough to be named in reviews. They tell other trainers thinking of working there: your reputation follows you here in a good way. And they tell current members: the work they are doing with their trainer is worth something.

Spokk's AI review generator specifically incorporates the trainer or instructor the member rated when drafting their Google review. If a member gave their instructor 5 stars and had a great class experience, the generated review draft will mention the instructor by name and include details about what made the session good. The review feels authentic because it is based on authentic feedback.

Over time, your top trainers build a reputation through your Google reviews. Prospective PT clients looking at your Google reviews see your trainer mentioned multiple times by name in positive contexts. That is a powerful trust signal before they have even had a consultation.

What AI review generation uses from staff ratings
1
Member selects trainer in feedback form
2
Member rates trainer with star rating
3
Member adds open comment (optional)
4
AI draft incorporates trainer name and specifics naturally
5
Member posts the review — trainer is mentioned publicly on Google

“Jake is an incredible trainer. He remembered my shoulder limitation from our first session and adjusted every workout around it. Highly recommend Iron Peak just for the opportunity to work with him.”

FAQ

Questions about gym trainer and staff performance tracking

How does Spokk track trainer and instructor performance for gyms?
Members rate specific trainers and instructors as part of the post-visit feedback form. After a check-in, the feedback form includes a trainer or class section where the member selects who they worked with and gives them a star rating. These ratings accumulate in your Spokk dashboard over time, giving you average scores, trends, and individual member comments per staff member.
Which staff members can be rated in the feedback form?
You configure the staff list in your Spokk settings. You can add personal trainers, group class instructors, front desk staff, or any other role you want feedback on. Members select from the list they see during their post-visit feedback. You can update the list any time as staff changes.
What performance metrics does Spokk track per trainer?
For each staff member, Spokk shows: average star rating, rating trend over 30, 60, and 90-day windows, total number of ratings received, individual member comments mentioning them, and how many Google reviews mentioned them by name. You can see both the quantitative score and the qualitative comments in one place.
Do trainers and instructors see their own ratings?
Currently, ratings and feedback are visible to gym managers and owners through the Spokk dashboard. You can choose to share individual performance data with your staff as part of your internal review process. Spokk does not have a separate staff-facing login by default.
How does staff performance data show up in Google reviews?
When the AI generates a Google review draft, it incorporates the specific trainer or instructor the member rated. If a member gave 5 stars to trainer Marcus and had a great session, the generated review will naturally mention Marcus by name. This means your top trainers show up by name in your public Google reviews, which builds their profile and yours simultaneously.
Can I use Spokk performance data in trainer evaluations?
Yes. The dashboard data is a strong foundation for performance reviews. Instead of relying on manager observations or informal conversations, you have consistent, longitudinal data from actual member interactions. Average rating, trend direction, and specific member comments give you something concrete to discuss with each trainer.
How many ratings does a trainer need before the data is meaningful?
As a rough guide, 15-20 ratings gives you a reasonably reliable baseline. Early on with a new trainer or a new Spokk installation, scores may fluctuate. Over time, patterns stabilize and become actionable. The trend line over 60-90 days is often more useful than the absolute score at any given point.
What if a trainer gets a bad rating from one difficult member?
Outlier ratings are visible in the context of all other ratings. If a trainer has 4.8 stars across 60 ratings and one 2-star rating arrives, it is clearly an outlier. The trend line and average show this immediately. Spokk is designed to surface patterns, not individual data points. One unhappy member does not define a trainer's performance record.
Does Spokk track group class instructor performance separately from personal trainers?
Yes. You can configure separate staff categories in the feedback form for group class instructors versus personal trainers versus front desk staff. Members see the relevant options based on what they selected in the service chip section of the feedback form. Ratings and comments are tracked separately by staff member regardless of role.
Can I see which trainers are generating the most Google reviews?
Yes. Your dashboard shows how many Google reviews were generated from feedback sessions associated with each trainer. This tells you not just how well-rated a trainer is internally, but how often their client sessions result in a member actually posting a public review. Top review generators are worth knowing about.
